Abstract
Diplomski rad tematizira povezanost dizajna posla i nedopuštenog inovativnog ponašanja. Nedopušteno inovativno ponašanje odnosno kršenje naredbe menadžera da se prestane raditi na novoj ideji je novija tema u istraživanju inovacija. Kako bi se razvile inovacije pojedinci se često koriste nedopuštenim istraživačkim aktivnostima koje nemaju formalnu organizacijsku potporu. Neki autori smatraju da dizajn posla ovisi o tome hoće li se zaposlenici okrenuti nedopuštenom inovativnom ponašanju. Dakle, smatra se da loš dizajn posla dovodi do nezadovoljstva, smanjenja motivacije zaposlenika, slabijeg radnog učinka, čestih sukoba i loše komunikacije što dovodi do smanjenja organizacijske uspješnosti. Dok dobar dizajn posla može povećati zadovoljstvo zaposlenika, omogućiti ostvarivanje važnih poslovnih rezultata, pomoći organizaciji u realizaciji svojih ciljeva i ciljeva pojedinog zaposlenika. Cilj ovog rada je utvrditi postoji li i kakav je intenzitet povezanosti dizajna posla i nedopuštenog inovativnog ponašanja zaposlenika. Provedeno je empirijsko istraživanje povezanosti dizajna posla i nedopuštenog inovativnog ponašanja pomoću elektronskog anketnog upitnika na uzorku od 62 zaposlene osobe. Iako je analiza započeta s pretpostavkom da loš dizajn posla dovodi do nedopuštenog inovativnog ponašanja, empirijski rezultati su iznenadili jer pokazuju da su u većoj mjeri devijantniji oni zaposlenici čiji je dizajn posla dobar.
Abstract (english)
The thesis deals with the relationship between job design and employee creative bootlegging. Creative bootlegging or violation of a managerial order to stop working on a new idea is an emerging topic in innovation research. To develop innovations, individuals often have to resort to underground, “bootleg” research and development activities that have no formal organizational support. Some authors believe that job design depends on whether employees turn to creative bootlegging. Therefore, bad job design is considered to lead to dissatisfaction, reduced employee motivation, poorer performance, frequent conflicts, and poor communication leading to reduced organizational performance. Although a good job design can increase employee satisfaction, enable the achievement of important business results, help the organization in achieving its goals and the goals of the individual employee. The aim of this paper is to determine whether and what is the intensity of the connection between job design and employee creative bootlegging. An empirical study on the relationship between job design and creative bootlegging was conducted using an electronic survey questionnaire on a sample of 62 employees. Although the analysis began with the assumption that bad job design leads to creative bootlegging, the empirical results were surprising because they show that those employees whose job design is good are deviant.
